One of the most striking things I have seen in common across most labs is the style (or\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/higher-education-network\/2016\/mar\/24\/i-was-a-terrible-phd-supervisor-dont-make-the-same-mistakes-i-did\" target=\"_blank\" rel=\"noopener\">lack thereof<\/a>) of leadership and management of people and projects.<\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><b>What happened to management and leadership training in academia?<\/b><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">When I began to look beyond academia and into the culture of business in the commercial sector, I was truly shocked at how stark the\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"http:\/\/web.mit.edu\/fnl\/volume\/294\/leiserson.html\" target=\"_blank\" rel=\"noopener\">contrast<\/a>\u00a0is. To be employed as any kind of manager in the commercial world, training of management and leadership related skills is the norm, but in academia, this is a rarity. Unfortunately, this not only affects the\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/higher-education-network\/2015\/dec\/11\/bad-phd-supervisors-can-ruin-research-so-why-arent-they-accountable\" target=\"_blank\" rel=\"noopener\">doctoral students and postdoctoral researchers,<\/a>\u00a0but also their\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/blogs.scientificamerican.com\/observations\/why-scientists-should-have-leadership-skills\/\" target=\"_blank\" rel=\"noopener\">supervisors<\/a>. Due to poor access to resources, supervisors are unable to give more attention to training, they also underestimate the value of these skills, and lack time due to institutional pressures.\u00a0<\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"color: #3498db;\"><span style=\"font-size: 20px;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><i>The actual training part of a PhD or postdoc position is often sadly forgotten<\/i><\/span><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><b>Are doctoral students and postdocs really in training?<\/b><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">The actual training part of a PhD or postdoc position is often sadly forgotten. This ends up being at the expense of the trainee, the supervisor, the institution and society as a whole as the majority of PhD students graduate with a critical lack of soft skills required for career progression, academic or not.\u00a0<\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"color: #3498db;\"><span style=\"font-size: 20px;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><i>A survey of 50,000 graduate students showed that 86% reported levels of anxiety<\/i><\/span><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><b>Mind the gap<\/b><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">The issue of mental health in academia has been gaining more attention, particularly for students. A recent\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.advance-he.ac.uk\/news-and-views\/postgraduate-researchers-are-positive-about-their-experience-despite-high-anxiety\" target=\"_blank\" rel=\"noopener\">survey<\/a>\u00a0of 50,000 graduate students in the UK showed that 86% reported significant levels of anxiety. In addition, there have been multiple recent reports of <a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.sciencemag.org\/news\/2018\/08\/she-s-world-s-top-empathy-researcher-colleagues-say-she-bullied-and-intimidated-them\" target=\"_blank\" rel=\"noopener\">bullying<\/a>,\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.nature.com\/articles\/d41586-018-05668-y\" target=\"_blank\" rel=\"noopener\">harassment<\/a>\u00a0and\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/higher-education-network\/2018\/may\/18\/academia-exploitation-university-mental-health-professors-plagiarism\" target=\"_blank\" rel=\"noopener\">exploitation<\/a>, not only from scientific staff, but also\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/twitter.com\/GrundMar\/status\/1144305189672931333\" target=\"_blank\" rel=\"noopener\">scientific support staff<\/a>.<\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><img decoding=\"async\" class=\"media-element file-default\" title=\"Default Title Text\" src=\"https:\/\/insights.cactusglobal.com\/sites\/default\/files\/Capture_6.JPG\" alt=\"Default Alt text\" \/><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">There is\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/higher-education-network\/2018\/may\/04\/we-must-stop-universities-exploiting-the-unpaid-labour-of-phd-students\" target=\"_blank\" rel=\"noopener\">no<\/a>\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/education\/2019\/may\/24\/what-did-dignity-at-work-training-teach-me-bullying-isnt-my-universitys-problem\" target=\"_blank\" rel=\"noopener\">shortage<\/a>\u00a0of\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/higher-education-network\/blog\/2014\/mar\/01\/mental-health-issue-phd-research-university\" target=\"_blank\" rel=\"noopener\">media<\/a>\u00a0out there highlighting problems in the culture of academia. It is undeniable that the poor mental health of doctoral students and postdoctoral researchers and numerous cases of bad supervision are not unrelated. Moreover, all faculty members were also once doctoral students and postdoctoral researchers, so it would follow that mental health issues are also\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/higher-education-network\/2018\/apr\/20\/for-academics-on-insecure-contracts-its-hard-not-to-feel-undervalued\" target=\"_blank\" rel=\"noopener\">rife<\/a>\u00a0at higher levels.<\/span><\/span><\/span><br \/>\n<img decoding=\"async\" class=\"media-element file-default\" title=\"Default Title Text\" src=\"https:\/\/insights.cactusglobal.com\/sites\/default\/files\/Capture1.JPG\" alt=\"Default Alt text\" \/><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><b>Filling the gap<\/b><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">As a result of the increased discussion of these problems, there has been a growth of initiatives aiming to improve the training experience and mental health of doctoral students and postdoctoral researchers. A couple of examples include the\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.linkedin.com\/company\/nsqrd\/\" target=\"_blank\" rel=\"noopener\">N2 network<\/a>\u00a0of Doctoral Researchers in Germany, which consists of the\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.linkedin.com\/company\/max-planck-phdnet\/\" target=\"_blank\" rel=\"noopener\">Max Planck PhDnet<\/a>,\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.linkedin.com\/company\/helmholtz-juniors\/\" target=\"_blank\" rel=\"noopener\">Helmholtz Juniors<\/a>\u00a0and\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.linkedin.com\/company\/leibniz-phd-network\/\" target=\"_blank\" rel=\"noopener\">Leibniz PhD Network<\/a>. The N2 Network is active at the\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"http:\/\/n2-network.net\/\" target=\"_blank\" rel=\"noopener\">political<\/a>\u00a0level and has explicitly expressed its goals in political and constitutional letters, and a position paper addressing power abuse and conflict resolution. Another organization tackling some of these issues is the\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.linkedin.com\/company\/german-scholars-organization-e-v-\/\" target=\"_blank\" rel=\"noopener\">German Scholars Organization<\/a>, offering\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.gsonet.org\/\" target=\"_blank\" rel=\"noopener\">career support, leadership training and a broad network<\/a>\u00a0of peers in academia.<\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 20px;\"><span style=\"color: #3498db;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><i>An alarming 0.45% of people with PhDs go on to become professors<\/i><\/span><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><b>Nowhere to go<\/b><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">Doctoral students and postdoctoral researchers often find themselves\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.theguardian.com\/education\/2018\/sep\/28\/ive-just-finished-my-phd-and-now-i-feel-lost-without-academia\" target=\"_blank\" rel=\"noopener\">believing<\/a>\u00a0that their\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.nature.com\/articles\/nj7574-597a\" target=\"_blank\" rel=\"noopener\">only career option<\/a>\u00a0is a traditional academic path, partly due to a lack of career-related resources, but also largely due to the culture embedded in academia. However, we now\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/academia.stackexchange.com\/questions\/17431\/what-ratio-of-phd-graduates-in-stem-fields-ultimately-end-up-as-tenured-profes\" target=\"_blank\" rel=\"noopener\">know<\/a>\u00a0that an alarming 0.45% of people with PhDs in the UK go on to become professors. With these kinds of prospects, it is no wonder doctoral students\u2019 and postdoctoral researchers\u2019 mental health is in crisis. A recalibration of resources is clearly needed to allow for PhD graduates to shift their perspectives and expectations, to accept that tenure is actually the \u201calternative path\u201d, and to know there are indeed\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"http:\/\/blogs.nature.com\/naturejobs\/2014\/10\/13\/how-to-recognise-your-transferable-skills\/\" target=\"_blank\" rel=\"noopener\">countless<\/a>\u00a0other\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/qz.com\/174811\/enroll-in-a-phd-program-but-leave-academia-as-soon-as-you-graduate\/\" target=\"_blank\" rel=\"noopener\">feasible<\/a>\u00a0career options\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"https:\/\/www.nextscientist.com\/leave-academia-before-postdocs\/\" target=\"_blank\" rel=\"noopener\">out there<\/a>. On a positive note, a\u00a0<a style=\"color: blue; text-decoration: underline;\" href=\"http:\/\/reports.weforum.org\/future-of-jobs-2016\/\" target=\"_blank\" rel=\"noopener\">report<\/a>\u00a0by the World Economic Forum indicated that the skills most sought after by employers will include problem solving, creative thinking, emotional intelligence and interpersonal skills by 2020, all of which are thoroughly developed during a PhD.<\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><img decoding=\"async\" class=\"center\" title=\"Default Title Text\" src=\"https:\/\/insights.cactusglobal.com\/sites\/default\/files\/Capture3.JPG\" alt=\"Default Alt text\" data-file_info=\"%7B%22fid%22:%229458%22,%22view_mode%22:%22default%22,%22fields%22:%7B%22format%22:%22default%22,%22field_file_image_alt_text%5Bund%5D%5B0%5D%5Bvalue%5D%22:%22Default%20Alt%20text%22,%22field_file_image_title_text%5Bund%5D%5B0%5D%5Bvalue%5D%22:%22Default%20Title%20Text%22,%22field_image_tags%5Bund%5D%5Btextfield%5D%22:%22%22,%22field_image_tags%5Bund%5D%5Bvalue_field%5D%22:%22%5C%22%5C%22%5C%22%5C%22%22%7D,%22type%22:%22media%22%7D\" \/><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\"><b>So, what\u2019s the purpose of this article?<\/b><\/span><\/span><\/span><\/p>\n<p style=\"margin: 0in 0in 10pt;\"><span style=\"font-size: 11pt;\"><span style=\"line-height: 115%;\"><span style=\"font-family: Calibri,sans-serif;\">This article is the first in a series that will dive deeper into the issues mentioned here, and will provide an information resource for doctoral students and postdoctoral researchers and supervisors.
