However, ECRs face a number of challenges, including\u00a0<a href=\"https:\/\/bmcmedethics.biomedcentral.com\/track\/pdf\/10.1186\/s12910-016-0121-5.pdf\">limited funding<\/a>,\u00a0<a href=\"https:\/\/bmcproc.biomedcentral.com\/articles\/10.1186\/s12919-021-00212-9\">lack of mentorship support<\/a>, networking difficulties, and\u00a0<a href=\"https:\/\/ebm.bmj.com\/content\/26\/1\/8\">pressure to publish<\/a>. Many of these have been\u00a0<a href=\"https:\/\/www.ncbi.nlm.nih.gov\/pmc\/articles\/PMC8250334\/\">exacerbated by the Covid-19 pandemic<\/a>\u00a0and\u00a0<a href=\"https:\/\/www.ncbi.nlm.nih.gov\/pmc\/articles\/PMC7292644\/\">lockdowns<\/a>\u00a0in various parts of the world. Societies aiming to retain and engage their ECR members in 2022 and beyond need to take a deep look whether their policies and practices adequately serve the needs of these researchers. Societies may be unwittingly alienating ECRs by some of these practices:<\/p>\n<h2 class=\"wp-block-heading\">Inflexible Membership Fees<\/h2>\n<p>Budget cuts and limited funding opportunities hit ECRs particularly hard, as they have had less time to build a solid track record than their senior colleagues. Consequently, they prioritize immediate and necessary research-related expenses over society memberships. Societies now need to offer creative and flexible payment solutions for membership fees. For instance, the\u00a0<a href=\"https:\/\/socsocmed.org.uk\/early-career-researchers\/\">Society for Social Medicine &amp; Popular Health<\/a>\u00a0waives membership fees for the 2<sup>nd<\/sup>\u00a0year for ECR members. The\u00a0<a href=\"https:\/\/www.bna.org.uk\/about\/membership\/ecr\/\">British Neuroscience Association<\/a>\u00a0allows full members (usually tenured researchers) to give membership for free to up to nine members of their research teams.<\/p>\n<h2 class=\"wp-block-heading\">Ignoring Childcare Needs<\/h2>\n<p>ECRs, the majority of whom are millennials and Generation Z, are\u00a0<a href=\"https:\/\/www.pnas.org\/content\/115\/12\/2845\">more likely to be parents or caregivers of young children<\/a>\u00a0than mid-career or senior researchers are. Hence, in 2020 and 2021, ECRs were likely to have been severely impacted by the closures of schools, daycares, etc. Societies need to realize that childcare is a key concern for ECRs who are parents, and support them accordingly. For example, the\u00a0<a href=\"https:\/\/www.mrs.org\/meetings-events\/fall-meetings-exhibits\/2021-mrs-fall-meeting\/registration\/childcare-grants\">Materials Research Society<\/a>\u00a0offers childcare grants to help attendees of their Fall 2021 meeting cover daycare or babysitting costs. The\u00a0<a href=\"https:\/\/www.ascb.org\/grants-awards\/attendance-and-childcare-grants-2\/\">American Society for Cell Biology<\/a>\u00a0goes one step further and allows their childcare grants to be used to cover the costs of a carer for the member\u2019s child at home during their 2021 online conference, giving priority to ECRs.<\/p>\n<h2 class=\"wp-block-heading\">Communicating Ineffectively<\/h2>\n<p>While email remains an important communication channel,\u00a0<a href=\"https:\/\/blog.hubspot.com\/marketing\/email-marketing-stats\">Baby Boomers value it more highly than millennials and Generation Z do<\/a>. ECRs find\u00a0<a href=\"https:\/\/blogs.egu.eu\/divisions\/sm\/2020\/05\/18\/social-media-for-early-career-scientists-is-it-really-useful__trashed-2\/\">social media a powerful tool<\/a>\u00a0for sharing their research, finding collaborators, keeping abreast of research developments, and even raising funding. When developing a social media strategy, societies need to think beyond Facebook and Twitter, and look at platforms with high appeal for millennials and Gen Z, such as Instagram, Snapchat, and even\u00a0<a href=\"https:\/\/www.impact.science\/blog\/should-your-society-take-tiktok-seriously\/\">TikTok<\/a>. One example is the\u00a0<a href=\"https:\/\/www.aacr.org\/blog\/2017\/03\/29\/aacr-to-use-snapchat-at-annual-meeting-2017\/\">American Association for Cancer Research<\/a>, which uses Snapchat particularly to target younger researchers.<\/p>\n<h2 class=\"wp-block-heading\">Making Networking Difficult<\/h2>\n<p>ECRs are\u00a0<a href=\"https:\/\/www.frontiersin.org\/articles\/10.3389\/fmars.2020.00692\/full\">under pressure to network<\/a>, but networking opportunities tend to be more accessible to senior researchers. The biggest networking opportunities for academics are conventional in-person academic conferences, which\u00a0<a href=\"https:\/\/www.nature.com\/articles\/d41586-019-01022-y\">heavily favor the old boys club<\/a>\u00a0(older white males). ECRs are looking for relatively low-cost, inclusive opportunities for networking. Therefore, societies should explore solutions like\u00a0<a href=\"https:\/\/www.impact.science\/blog\/not-just-the-old-boys-club-cater-to-the-content-needs-of-a-diverse-audience-for-your-virtual-academic-conference\/\">virtual conferences<\/a>, online networking events, and\u00a0<a href=\"https:\/\/www.ncbi.nlm.nih.gov\/pmc\/articles\/PMC2724943\/\">mentorship programs that facilitate networking<\/a>. For instance,\u00a0<a href=\"https:\/\/www.physoc.org\/events\/ecr-virtual-networking-hour\/\">The Physiological Society<\/a>\u00a0hosted a virtual networking hour dedicated to ECRs.<\/p>\n<h2 class=\"wp-block-heading\">Limiting Leadership Opportunities<\/h2>\n<p>Most\u00a0<a href=\"https:\/\/elifesciences.org\/articles\/60829\">leadership positions in societies<\/a>\u00a0are held by senior researchers, leaving ECRs\u00a0<a href=\"https:\/\/ecrcommunity.plos.org\/2019\/04\/30\/elements-of-a-positive-academic-environment-for-early-career-researchers-and-how-we-are-contributing\/\">limited opportunities to contribute<\/a>\u00a0to key society policies or decisions. This leaves ECRs feeling frustrated and unheard. To resolve this issue, societies can formulate policies to include judicious mix of senior and younger researchers on various boards and committees. For example, the\u00a0<a href=\"https:\/\/www.anatomy.org\/AAA\/About-Us\/Leadership\/Board-of-Directors\/AAA\/About-AAA\/Leadership\/Board-of-Directors.aspx?hkey=bb07d90d-de63-40a3-8acd-877722668542\">American Association for Anatomy<\/a>\u00a0includes two ECRs in its Board of Directors (both of which are currently women!). The\u00a0<a href=\"https:\/\/aspb.org\/about\/committees\/#membership-committee-members-closed\">American Society for Plant Biology<\/a>\u00a0includes ECRs in several major committees (membership, publications, science policy, etc.) as well as its Council.<\/p>\n<h2 class=\"wp-block-heading\">Conclusion<\/h2>\n<p>The Covid-19 pandemic has not just disrupted the lives of ECRs but also the way academic societies fundamentally function. Societies should seize this opportunity to become more ECR-friendly.
